研究问题
Population ageing is a major global challenge.；Furthermore, extant literature on the antecedents of older workers’ helping behaviour in an ageing workplace remains limited, which constrains our understanding of how organisations can promote such behaviour and effectively use older workers’ human capital.；Accordingly, we proposed and tested the moderating effect of early retirement intention to determine whether the association is stronger when older workers’ early retirement intention is lower.
方法
Consistent with previous studies on older workers [, ], older workers aged 40–60 years were voluntarily recruited from these organisations.；All study participants provided informed consent, and the study design was approved by the appropriate ethics review board.；The managers helped distribute the study announcement to the participants.；Subsequently, the participants completed a questionnaire on demographics and organisational political climate.

After adding the common method factor to the three-factor model (χ2 = 69.88, df = 41, RMSEA = 0.07, CFI = 0.96; TLI = 0.94), the index of model fit was not significantly improved (χ2 = 71.84, df = 41, RMSEA = 0.07, CFI = 0.95; TLI = 0.93).；The three-factor model had a better and more acceptable fit (χ2 = 69.88, df = 41, RMSEA = 0.07, CFI = 0.96; TLI = 0.94) than the two-factor or one-factor models.；Psychological safety was positively correlated with helping behaviour (r = 0.23; p < 0.01). ‖ 结论：Our findings demonstrate that organisational political climate negatively correlates to older workers’ helping behaviour through psychological safety.
局限
This a priori logic implies that the conditional indirect effect may not differ sufficiently across levels of the moderator to yield a significant index [], particularly when the first-stage path remains robust [].；The incorporation of older workers’ early retirement intention responds to the previous studies that have called for more attention to the heterogeneity of older workers [].；This study has several limitations to be addressed by future research.
